Qu\u2019est-ce qui peut amener une personne aussi talentueuse \u00e0 se comporter ainsi? Peut-on pr\u00e9venir ces situations et limiter les d\u00e9g\u00e2ts?\r\n\r\nL\u2019\u00e9valuation de la personnalit\u00e9 d\u2019un candidat permet autant de d\u00e9gager ses forces et ses talents que ses aires de vigilance.\u00a0<a href=\"http:\/\/www.hogandarkside.com\/\" target=\"_blank\" rel=\"noopener\">L&#8217;Inventaire de d\u00e9veloppement de Hogan<\/a>\u00a0permet notamment d\u2019explorer le \u00ab c\u00f4t\u00e9 sombre \u00bb de la personnalit\u00e9 et ainsi de recruter des individus qui sont moins susceptibles d\u2019adopter des comportements n\u00e9gatifs au travail. Le fait de conna\u00eetre \u00e0 l\u2019avance quand et comment notre candidat est susceptible de d\u00e9railler nous permet \u00e9galement de mieux cibler nos efforts pour favoriser son d\u00e9veloppement professionnel et d\u2019intervenir de fa\u00e7on plus efficace.\r\n<h3><strong data-redactor-tag=\"strong\">Les d\u00e9railleurs de carri\u00e8re<\/strong><\/h3>\r\nLes d\u00e9railleurs d\u2019une personne constituent une tendance pr\u00e9cise qu\u2019une personne a tendance \u00e0 adopter. Ils s\u2019expriment davantage dans deux contextes bien pr\u00e9cis. D\u2019une part, un travailleur sera plus susceptible de d\u00e9railler lorsqu\u2019il vit une forte pression. Or, partout \u00e0 travers le monde, le rythme de travail s\u2019intensifie et se complexifie. Ainsi, en 2010,\u00a0<a href=\"http:\/\/www.statcan.gc.ca\/pub\/89-647-x\/89-647-x2011001-fra.pdf\" target=\"_blank\" rel=\"noopener\">environ 73 % des Canadiens indiquaient avoir \u00e9prouv\u00e9 un certain niveau de stress au travail dans le dernier mois. Parmi ceux-ci, 62 % indiquaient que le travail repr\u00e9sente leur plus grande source d\u2019inqui\u00e9tudes<\/a>.\r\n\r\nD\u2019autre part, les aspects n\u00e9gatifs de la personnalit\u00e9 ont aussi tendance \u00e0 ressortir davantage lorsque nous sommes sous-stimul\u00e9s et que nous manquons d\u2019int\u00e9r\u00eat pour notre travail. En fait, l\u2019ennui constitue en soi une source de stress!\u00a0<a href=\"http:\/\/www.gallup.com\/poll\/181289\/majority-employees-not-engaged-despite-gains-2014.aspx\" target=\"_blank\" rel=\"noopener\">Une \u00e9tude r\u00e9cente de Gallup<\/a>\u00a0souligne que 70 % des employ\u00e9s am\u00e9ricains s\u2019ennuient au travail et se sentent d\u00e9sinvestis sur une base r\u00e9guli\u00e8re. Il y a donc de fortes chances que l\u2019emploi que vous cherchez \u00e0 combler comporte des zones de stress et\/ou d\u2019ennui qui pourraient faire \u00e9merger le c\u00f4t\u00e9 sombre de vos candidats.\r\n\r\nQu\u2019est-ce qui fait qu\u2019un d\u00e9railleur a plus de chances de s\u2019exprimer et d\u2019\u00eatre nuisible? Le contexte de l\u2019organisation et du poste ainsi que le caract\u00e8re stressant de l\u2019environnement de travail ont un impact. Par contre, certains facteurs propres \u00e0 l\u2019individu qui pr\u00e9sente les d\u00e9railleurs en question sont aussi importants. Plus une personne s\u2019av\u00e8re consciente de son d\u00e9railleur, de ses impacts et des moments auxquels il s\u2019exprime, plus il lui sera possible de g\u00e9rer les impacts sur sa performance. Par ailleurs, plus elle poss\u00e8de un bon coffre \u00e0 outils pour g\u00e9rer le stress et plus ses strat\u00e9gies de gestion des \u00e9motions s\u2019av\u00e8rent efficaces, plus elle sera en mesure de temp\u00e9rer les effets n\u00e9gatifs de son c\u00f4t\u00e9 sombre.\r\n<h3><strong data-redactor-tag=\"strong\">Le c\u00f4t\u00e9 sombre et la performance<\/strong><\/h3>\r\nNotre partenaire d\u2019affaires\u00a0<a href=\"http:\/\/www.hoganassessments.com\/\" target=\"_blank\" rel=\"noopener\">Hogan Assessment<\/a>\u00a0a d\u00e9termin\u00e9 11 d\u00e9railleurs qui peuvent engendrer des impacts n\u00e9gatifs au travail. Certains d\u2019entre eux sont toutefois plus nuisibles \u00e0 la performance que d\u2019autres. Par exemple,<a href=\"http:\/\/onlinelibrary.wiley.com\/doi\/10.1111\/apps.12017\/abstract\" target=\"_blank\" rel=\"noopener\">les d\u00e9railleurs qui am\u00e8nent un individu \u00e0 \u00e9viter ou \u00e0 se distancer des autres sont universellement associ\u00e9s \u00e0 une diminution de la performance des leaders<\/a>. Ils sont aussi\u00a0<a href=\"http:\/\/psycnet.apa.org\/journals\/mgr\/16\/2\/112\/\" target=\"_blank\" rel=\"noopener\">associ\u00e9s \u00e0 de plus faibles niveaux d\u2019engagement et de satisfaction au travail ainsi qu\u2019\u00e0 un plus grand risque d\u2019\u00e9puisement professionnel<\/a>. D\u2019autres d\u00e9railleurs, s\u2019ils s\u2019expriment r\u00e9guli\u00e8rement, peuvent donner l\u2019impression de manquer de constance ou de fiabilit\u00e9.\u00a0<a href=\"http:\/\/onlinelibrary.wiley.com\/doi\/10.1111\/apps.12017\/abstract\" target=\"_blank\" rel=\"noopener\">Certains nuisent m\u00eame \u00e0 la capacit\u00e9 d\u2019une personne \u00e0 tisser de bonnes relations interpersonnelles au travail ou \u00e0 inspirer confiance<\/a>.\r\n\r\nEn utilisant syst\u00e9matiquement un test de personnalit\u00e9 qui \u00e9value le c\u00f4t\u00e9 sombre avant l\u2019embauche, vous pourriez en tirer toutes sortes d\u2019informations utiles. En y r\u00e9fl\u00e9chissant bien, il y a certainement des d\u00e9railleurs qui passent moins bien dans votre organisation, et d\u2019autres qui semblent moins nuisibles. Selon Hogan, plusieurs organisations ont d\u00e9termin\u00e9 que leurs employ\u00e9s les moins performants obtenaient des scores plus \u00e9lev\u00e9s \u00e0 certains d\u00e9railleurs. Par la suite, elles ont pu utiliser ces pr\u00e9cieuses informations pour embaucher des candidats plus performants et identifier les ressources \u00e0 haut potentiel au sein de leurs \u00e9quipes.\r\n<h3><strong data-redactor-tag=\"strong\">Le c\u00f4t\u00e9 sombre peut-il \u00eatre lumineux?<\/strong><\/h3>\r\nLes d\u00e9railleurs sont g\u00e9n\u00e9ralement reconnus comme des talents pouss\u00e9s \u00e0 l\u2019extr\u00eame. Des \u00e9tudes sugg\u00e8rent m\u00eame que\u00a0<a href=\"http:\/\/onlinelibrary.wiley.com\/doi\/10.1111\/apps.12017\/abstract\" target=\"_blank\" rel=\"noopener\">certains d\u00e9railleurs puissent avoir un impact positif sur la performance des gestionnaires<\/a>, tandis que\u00a0<a href=\"http:\/\/www.sciencedirect.com\/science\/article\/pii\/S1048984311000488\" target=\"_blank\" rel=\"noopener\">d\u2019autres stimuleraient le d\u00e9veloppement du leadership<\/a>. Il faut donc nuancer notre interpr\u00e9tation du c\u00f4t\u00e9 sombre de la personnalit\u00e9 en tenant compte autant des aspects positifs qu\u2019ils comportent que des lacunes. Il vaut mieux savoir avant l\u2019embauche \u00e0 quoi s\u2019en tenir, car conna\u00eetre les d\u00e9railleurs d\u2019un candidat gr\u00e2ce a un test de personnalit\u00e9 permet d\u2019\u00e9valuer son ad\u00e9quation avec le poste et s\u2019il nous sera possible d\u2019appuyer la personne dans son d\u00e9veloppement professionnel.\r\n\r\nUne fois la personne embauch\u00e9e, comment peut-on s\u2019assurer que le d\u00e9railleur constitue un atout pour l\u2019organisation et non un facteur de risque? Il faut aider la personne \u00e0 rester dans la zone o\u00f9 son c\u00f4t\u00e9 sombre demeure un talent et l\u2019aider \u00e0 limiter les impacts n\u00e9gatifs. Pour ce faire, l\u2019accompagner dans le d\u00e9veloppement de ses strat\u00e9gies de gestion du stress constitue un facteur cl\u00e9. De plus, il importe de lui fournir une r\u00e9troaction concr\u00e8te et sur-le-champ sur son impact afin de l\u2019aider \u00e0 comprendre comment son c\u00f4t\u00e9 sombre se manifeste et \u00e0
